ABSTRACT
In the increasingly dynamic business environment, organizations are required to maintain not only operational performance but also employee commitment and retention. This study aims to examine the determinants of employees’ intention to continue working by analyzing the effects of reconciliation, work flexibility, flow experience, organizational support, and technology adoption on employee satisfaction and its subsequent impact on workers’ intention to remain in the organization. Employee satisfaction is positioned as a mediating variable in this relationship. The study was conducted at PT X, a cosmetic manufacturing company in Indonesia that has experienced rapid organizational growth and increasing workforce demands. Data were collected from employees using a structured questionnaire and analyzed using quantitative statistical techniques. The results indicate that reconciliation, work flexibility, flow experience, organizational support, and technology adoption have positive and significant effects on employee satisfaction. Furthermore, employee satisfaction significantly influences workers’ intention to continue working within the organization. These findings highlight the importance of creating a supportive work environment, providing flexible work arrangements, facilitating engaging work experiences, and encouraging technology adoption to enhance employee satisfaction and long-term commitment.
